News From Organisation Solutions

Hundreds of people in Asia, Africa, the Middle East, and Europe: our HR Learning Communities grow. In 2011, our learning communities reached nearly 300 HR leaders in Botswana, China, Dubai, Hong Kong, India, the UK, and Singapore. We’ve partnered with The Chapman Consulting Group to grow our learning communities and promote evidence-based practice in HR. We’ve been fortunate that so many of our clients have hosted these sessions, and gratified so many of you have become regulars at our events. Thank you for attending!

Join our Workforce Strategies for High-Growth Markets Research. This research will identify which workforce strategies best drive results in high-growth markets. To date, more than twenty leading multinational companies have participated. Participating companies receive a summary of the study results. Read more about this research and how your company can participate. Please contact Andrea Mcintyre (andrea.mcintyre@organisationsolutions.com) for more information.

Coming in Q1

  • Better Change: Facts and Fiction
  • Leadership Assessment: More Help, Less Hype
  • Leadership Matters: 8 Truths about Leadership
  • Virtually There: The Impact of Distance on Performance
  • The Asia Pacific Top HR Roundtable will bring together a stellar panel of experts this March to take an unconventional look at external factors impacting HR leaders and their businesses in the year ahead. This is the fifth annual “What’s Ahead and What It Might Mean for Us” session.
  • The Global HR Leaders Emerging Markets Forum will next meet in London in March hosted by Shell. This session will focus on: Driving Growth in Turbulent Times. We'll discuss how global HR leaders are balancing the pressure to reduce costs with the challenge of growth in emerging markets in Asia Pacific and the Middle East. This Forum was established in partnership with The Chapman Consulting Group.

High-Impact Communications Consortium. Due to client demand, this consortium will return on 29–30 March 2012. In this session, leaders gain confidence and communication skills for more positive impact with senior executives, customers, and team members. They learn to think strategically when preparing presentations and they gain credibility, alignment, and buy-in when presenting to others. This workshop is designed around practical steps that drive immediate improvement in the workplace. To inquire about this, please contact Dianne Conway (dianne.conway@organisationsolutions.com).

Organisation Solutions Leaders Speak at The Economist and ASTD-STADA conferences. Dr. James Eyring was a guest speaker and panelist at an Economist Corporate Network event along with Lisa Alvarez-Calderon (Johnson & Johnson) and Suman Gopalan (Nielsen). James presented on Talent Management in High Growth Markets. Dr. Alison Eyring spoke at the Human Capital Development Conference of ASTD-STADA on Workforce Strategies for High Growth Markets.

Organisation Solutions commences 2nd Leader Excelerator Action Programme (LEAP) in Southern Africa for the World’s Most Valuable Diamond Miner. After completing a successful 9-month programme to accelerate development of a group of high-potential leaders, we’ve been asked to continue this premier programme. LEAP drives business results through strategic action-learning projects and accelerates leader development through targeted experience, practical tools and individualized coaching.

CEO Perspective: Local Relevance is Key to Growth. Our Driving Growth in Emerging Markets Forum met in November for a breakfast dialogue with Frans van Houten, CEO, Royal Philips Electronics. We were joined by the heads of DBS and City Developments who brought a terrific perspective from Asian MNCs along with 8 of our CEOs and regional MDs. A key theme from the dialogue was the need for large MNCs to more actively seek local relevance. This came out in what we heard about Philips’ innovation strategy, stories shared across companies, and learnings shared from Asian MNCs. Nimbleness, a willingness to take risks, eagerness to grow, and speed-to-market were also important.

Challenges for Global Teams. Organisations are driving global teams and matrix structures lower into their organisations, causing leadership and team challenges. For over 10 years, we have helped global companies and leaders manage these challenges and thrive. We recently completed a project in Canada to help a global energy company implement a matrix structure worldwide and build capabilities to achieve the intended benefits of this design.

1st Dubai CEO Forum: Driving Growth in Emerging Markets. The Dubai Multi Commodities Centre hosted the first CEO Forum in Dubai in partnership with Organisation Solutions. Our CEO panelists told the more than 50 CEOs and managing directors attending that they were cautiously optimistic for 2012. The forum explored the challenges that companies in the Middle East and in other emerging markets face.

Accelerating growth of leaders in Africa. We recently concluded a 9-month LEAP (Leader Excelerator Action Programme) in Southern Africa with a diamond mining company. Initial evaluation of the experience has been extremely positive. Leaders used the Excelerating Performance tools to create an operating rhythm as a leader, delegate more effectively, and develop others’ capabilities. As the Action Learning projects are fully implemented, they will drive short-term benefits such as improved productivity and cost control; long-term benefits include an agreed approach to sustainability and the integration of a closed mining town into the larger community.

Growth Summit 2011—Beyond Talent Management. We recently held Growth Summits in Singapore and Mumbai hosted by Shell and Unilever respectively. Each session included a panel of executives from leading companies such as Shell, Thomson Reuters, J&J, and Unilever. Control Risks leaders served on each panel to share their external perspective. These led to tremendous insights into the challenges of growth and implications for HR leaders. Participating HR leaders shared their experiences and insights from their own talent management practices and explored the linkages between these and business strategy and outcomes. A third session takes place in Shanghai in October to be hosted by Electronic Arts.

West to East: Shifting Centres of Gravity—Practice Survey. For two years, we have examined the trends of MNCs as they shift organisation structures and resources Eastward in response to or in anticipation of global growth trends. A growing number of US and European MNCs are placing global business unit HQs in Singapore and Shanghai, which is resulting in more expats and also more large jobs locally. This past quarter, through our partnership with The Chapman Consulting Group to grow learning communities in Asia Pacific, we shared the results of this study with HR leaders in Singapore and Mumbai.

Talent Management in Asia—NUS Centre for Strategic Leadership panel. Dr. James Eyring was a guest speaker and panellist at an NUS Centre for Strategic Leadership Executive Dialogue Series seminar along with Dr. Rich Arvey (NUS) and Tammarika Tricarico (HSBC). James presented on Talent Management in High Growth Markets. Participants included leaders from multinational companies, the public sector, as well as academics. This led to a great discussion on a wide range of topics such as mentoring, diversity, and talent management practices.

Transforming an Office to Transform the Business. One of our clients recently kicked off a nine-month workplace transformation effort to drive new behaviours in their workforce and to create a great work environment. This includes a new office design that promotes working in the right space for the right task, mobility (no assigned seating), and an entirely open concept. Our change management efforts are designed to enable this and to help drive the corresponding culture change needed to make this happen.

    Q2, 2011

Talent Management Strategies for Emerging Markets. This past quarter, we completed two projects with global leading companies in the pharmaceuticals and hospitality industries. Combining our subject matter expertise with process facilitation, we were able to help these companies define Talent Management strategies that will enable their growth strategies in Asia. These strategies addressed changing market dynamics in labour pools, forecasting, identification of key capabilities, and processes to help close the talent gap.
Please contact Dr. James Eyring (james.eyring@organisationsolutions.com) to learn more.

Communicating for Impact in China. To compete in China today requires strong, polished and persuasive communications skills. In Q2, we expanded our communications services as more leaders in China focus on improving their effectiveness with clients, partners and employees. This work included presentation training and coaching on communications in Mandarin. This exciting development is overseen by our SVP, Cynthia Owens who has 2 decades of experience with top news organisations including CNBC Asia and The Wall Street Journal.
Please contact Cynthia Owens (cynthia.owens@organisationsolutions.com) to learn more.

Dr. Alison Eyring appointed to UniSIM Program Advisory Panel for Psychology and Sociology Curriculum. SIM University is Singapore's first and only privately-funded university focused on helping working professionals and adult learners advance their skills. UniSIM offers a wide range of programmes that are based on the latest industry and professional trends. Alison has recently joined the advisory committee for the Psychology and Sociology Curriculum.

Asia Workplace Futures. The Asia Pacific HR Roundtable met in June to explore the ongoing evolution of the workplace across Asia. The session was hosted at SAP's regional office which incorporates key design concepts of well-being and collaboration. Workplaces of different companies are amazingly varied across the region. Differences by type of industry (e.g. agriculture vs. hi-tech) are often greater than differences between countries. A good practice for creating future workspaces starts with clearly defining purpose of workspace, intended benefits of any transformation, and beliefs about how work best gets done. Differentiating workers to define segments with diverse needs (e.g. resident, mobiles and remotes) is a good practice as well. The rapid evolution of mobility, real-time data and cloud computing are shifting where and how work is done.

Global HR Leaders Roundtable in London. In collaboration with The Chapman Consulting Group, we brought together a group of HR executives from companies such as GSK, JAL, Shell, and Thomson Reuters to share and learn about Executing Growth Strategies in Emerging Markets. Thomson Reuters hosted this thought-provoking, peer-level HR Roundtable session at their office in London on 27 June. As part of this session, we completed a study of practices by participating companies. The top challenges to growth in emerging markets were: supply of leadership talent, legislation and regulatory controls over industry, and competition from publicly/privately owned local competitors. The findings were consistent with our survey last year on Executing Growth Strategies in China.

Getting Results Long-Distance. New consortium members from BHP Billiton, Dell and VMWare participated in a two-day structured learning programme 15–16 March in Singapore. The consortium is specifically designed for long-distance leaders and addresses topics such as Team Alignment, Work Systems Design, Developing Remotely, Technology Traps and Sustaining Results. The consortium gives participants a new set of tools to turn long distance management into a strength, not a liability.

The first Asia Pacific HR Roundtable session for 2011 was hosted by Standard Chartered Bank at its new office. The session featured a fantastic panel of external experts who offered perspectives on the world economy, with emphasis on Asia Pacific, and what might lie ahead in the next 12–18 months. The experts addressed the topic: From Outside Looking In: What’s Ahead and What it Might Mean For Us and told the Roundtable that in spite of widely mixed views on the global economy, there were worrying signs that MNCs are facing increasing margin pressure. They said recent events in North Africa and the Middle East show that game-changing events may seem unpredictable—yet there are usually signs we could point to long before the actual event.

In March, we co-hosted an HR Leaders Newcomers Lunch with The Chapman Consulting Group at our office. This popular lunch is an opportunity for new or returning HR leaders to network and learn from each other. In the first quarter, The Chapman Consulting Group also hosted similar sessions in Mumbai and Shanghai. We will hold two more sessions in Singapore, in Q2. Contact Eliana (eliana@organisationsolutions.com) for more information or if you know of a new or returning HR leader that would enjoy this session.

    Q3, 2010

Alison’s Blog Is Back. In 2009 I started to write a blog called, “378 Days”. It started as a public declaration that I would train for my second Ironman 70.3 and an invitation for others to join me on this personal journey. After completing the race and writing my epilogue, I didn’t write again. But, I’ve missed it. I’ve missed the reflection my blog offered and the opportunity it gave me to connect with people on a personal way. I’m going to blog again. My focus, as before, will be about learning and change – and called, “Excelerating”. I’m not going to document my training, but how I’m learning and changing – and what I’m learning about learning and change.

    What’s New in Leader Resources
  • Talent Management in Emerging Markets: first in a series (by Dr. James Eyring).
  • Increase Your Impact on Global Conference Calls, (by Cynthia Owens).
  • Turbo-Charging Leadership Development to Grow the Business, (by Mike Casella).
  • Hard as Nails – from Alison’s blog, “Excelerating”.

Build Better Leaders. Research shows that one of the best methods of developing leaders is through challenging experiences on the job and through individual feedback and coaching. Our Personal Training programme integrates these to provide participating leaders with:
  • Projects that provide meaningful business results
  • Coaching and support
  • Practical tools and learning that help them lead better

Our global team of LEPT coaches combine our methodology and tools with their own business and coaching experience. For example, Bob Mannering, based in London, has used his business and coaching background to help leaders develop skills whilst delivering on sales targets, managing new operations initiatives, designing market strategies and building innovative business practices. These projects have had tangible business results, preparing the leaders for future responsibilities.

Building a Case Library on Leading Change in Asia. Dr. Alison Eyring has been an Adjunct Associate Professor at the National University of Singapore’s Business School for nearly 10 years. As part of her MBA course on Managing Change, she brings student teams together with companies in Asia to build change learning histories and case students. In spite of the growing number of MBA programs in the region, most rely on case studies from the US and Europe. If your company has experienced a significant programmatic or transformational change in the past 3-5 years and you are open to leveraging this experience to learn and teach others, please contact Dr. Alison Eyring (areyring@organisationsolutions.com). Cases based on Asian MNCs expanding globally would be especially helpful.

    Q2, 2010

Leader Excelerator Offering Expands. We have expanded our Leader Excelerator offerings to allow our clients access to smaller sized modules that can be used alone or in conjunction with other programmes. This includes a number of new ˝ day learning modules: The Art and Science of Leadership, Influencing for Impact, Managing and Aligning Diverse Stakeholders, and Change Communication. To learn more about this area, please contact Dr. James Eyring (james.eyring@organisationsolutions.com) or any one of our consultants located near you.

Learning from Strategy Execution. Over the past decade, we’ve worked with great companies to help them agree on and execute winning business strategies. This last quarter we worked with two global client organisations in different phases of strategy implementation. We continued on-going work with one organisation that is now implementing a new architecture to improve its capacity to deliver against strategic objectives. The second organisation is implementing a new operating model to position it for growth. Our learning from experiences like these is that it’s very impactful to find the right balance of clear and aligned direction from the top with empowerment and influence at many levels of the organisation. This is best achieved when leaders clarify from the start what is negotiable and what is to be defined, and this is openly communicated.

Can HR be Strategic if it Acts on Myth, Fiction and Misinformation? This past quarter, our Good Science, Great Practice session introduced HR leaders to “evidence-based HR”. An interactive test helped us explore common beliefs and whether those beliefs were based on HR myth or evidence-based research. We provided an “Evidence-Based HR Care Package” ; to all participants to foster such thinking in their own company. HR leaders from companies such as BHP Billiton, Cargill, Deutsche Bank, Maersk and Shell participated in these sessions. Our thanks to everyone who helped make these thought-provoking and lively discussions! Contact Dr. Alison Eyring (areyring@organisationsolutions.com) if you’d like a copy of the slides to share with your own HR team.

Pro-Bono LEPT for Non-profit Leaders. We are excited to announce that we have 2 LEPT programmes underway in Europe and Asia for non-profits and 6 that are being vetted. Architects for Growth in the Middle East. Last quarter, OS initiated an organisation design and transformation effort in the UAE. This has been an exciting opportunity for us to apply our Strategy Excelerator methodology in a different part of the world and in a profound transformation effort. The managers and top leaders in this organisation are now entering the implementation phase with great passion and commitment to a new strategic direction, structure and a more productive operating model.

Leadership Assessment: More Help, Less Hype in Europe. In February, we conducted our Good Science, Great Practice webinar for Europe on leadership assessment. This session covered research on assessment including best ways to select leaders and assess potential. It also addressed myths and facts of Emotional Intelligence and Integrity Testing. Leaders from a number of companies including: Cargill, Freescale semiconductor, Deutsche Bank, BHP Billiton helped make this a fun and engaging session.

Leaders Teaming for Treasures. In March, over 40 leaders from a leading global media company had a great time working together to solve the puzzles of our Singapore Chinatown Treasure Hunt. Over the past decade, this hunt has been one of our most beloved team activities. Leaders from around the world have participated in the hunt to learn more about collaboration, sharing knowledge and team performance. Singaporeans and non-Singaporeans alike have delighted in the lovely character, beauty and history of Chinatown.

Asia Pacific HR Roundtable expands in India and China. Prequel to Excelerating (CEO blog) now in Leader Resources. Over the years, many people have asked me why I run marathons or participate in other endurance races. Many think I'm crazy. This past quarter I published the prequel to my blog, Excelerating. The prequel consists of two short chapters which explain what got me running and how I discovered what a meaningful life looks like. I hope you will enjoy my story.

HR Leader Community Building in Singapore Organisation Solutions hosted the final meeting of the Asia Pacific HR Roundtable for this year. Our aim is to increase the use of evidence-based practice by HR leaders. Asia Pacific HR Roundtable Growth Summit: Managing Precious Resources in Emerging Markets. Cadbury hosted the 2nd annual Growth Summit this year where participants learned from one other as well as line executives in Cadbury, GE, Microsoft and Thomson Reuters. The line leaders shared their insights in successfully managing the challenges of leading growth in emerging markets. A key theme that emerged over the 1.5 day session was the importance of managing paradoxes to grow in emerging markets. Examples of these paradoxes included: “drive growth and cut costs”, “expand offering and simplify the business” and “drive global processes and use fit-for-market practices”. The HR Roundtable was co-founded by OS in 2004.

Talent Management in Emerging Markets: More ‘Best Practices’ Don’t Lead to Better Results. We recently completed the first phase of our research which examines how talent management practices in emerging markets impact management pipeline and capability to grow in these markets. We focused on China, India, Vietnam, Indonesia and the Philippines. Results were shared at the Asia HR Roundtable Growth Summit. Initial results suggest that while companies are spending money and time implementing many TM practices, only a small number of these practices are related to key outcomes such as leadership bench. We also found that companies relying solely on standard, global processes had lower outcome levels. We will extend this study to other companies and regions shortly. Please contact us if you are interested in being part of this.

Leader Excelerator Online Enhancements – To improve the impact of our Leader Excelerator offering and enhance customer experience, we recently completed improvements to Leader Excelerator Online, including:
  • Dictionary of 100% definitions that define ‘what right looks like’, which can be customised by each leader
  • Streamlined process for leaders to request online feed forward and peer/supervisor assessment feedback
  • Streamlined process for leaders to identify their development focus areas, and suggested methods to develop those focus areas

    Q2, 2009

Good Science. Great Practice Learning Series Launched in Asia. In April, we kicked off an exciting learning series for global and regional HR leaders called, "Good Science. Great Practice." Our aim is to increase the use of evidence-based practice by HR leaders. Companies such as BHP Billiton, CapitaLand, Danone, Dell, Nokia, Shell, and SingHealth were represented. The first two sessions were:
  • Virtually There: How Distance Impacts Team and Leader Effectiveness shared current research on long-distance leadership and recommended practices to maximise performance in complex, distributed workplaces

Asia Pacific Growth Summit 2008. The Asia Pacific HR Roundtable held a 1-day Growth Summit in Shanghai to learn and share about executing growth strategies. IHG and Dell hosted a reception and dinner the evening before. Senior Executives from Dell, Mr. Amit Midha, and GE, Mr. Tim Schweikert, spoke on their respective organisations’ growth experience in China and their lessons learned as leaders in this journey. Dr. Alison Eyring (Organisation Solutions) shared the results of OS’ 2008 study on Executing Growth Strategies in China. This study examined the key enablers of high growth from a business perspective and explored the role of HR in driving growth strategies. Small group discussions focused on different dimensions of talent management for high growth and identified which practices were most impactful in China. The HR Roundtable was co-founded by OS in 2004.

Sales Excelerator. The initial stage of a Sales Excelerator programme was kicked off recently for a leading IT company in China. The intent was to transform their Sales strategy for changing market conditions. The company had begun to talk about a shift from a product push to a solution sales organisation, but lack of agreement on what this meant and how to achieve it kept them from executing the strategy. OS engaged staff through interviews and our online Sales Excellence Survey. This was followed by a highly interactive, 2-day Sales Excelerator workshop with over 20 leaders from their China business. Outcomes included agreement amongst the leadership team on the new strategy, identification of key priorities for action (e.g., account coverage, offering customisation and channel strategy) and creation of a Strategy into Action Roadmap to translate the top priorities into results over 18-24 months. The company has already begun to take action.

HR Dialogue. This past month, OS hosted a breakfast dialogue on the topic,
"How does Distance Impact Leadership Capability in Global MNCs?" Senior HR leaders from BHPBilliton, Cargill, Dell, Kraft, Nokia Siemens Network, Microsoft, Shell and Unilever participated.  Using a debate format, we explored the pros and cons of organisational structures requiring long-distance reporting. For example, on the positive side it was recognised that the additional challenges long-distance leaders face can be a catalyst for accelerating their development. On the other hand, leaders face increased challenges in aligning their organisation with the broader organisation, which can slow decision making and reduce motivation of team members. Participants agreed that benefits to the organisation can be maximised by supporting leaders with training and appropriate technology.

Leader Excelerator. A 6-month custom Leader Excelerator programme recently concluded for one client. The programme was designed to help prepare a marketing team for accelerated growth by improving leadership development, coaching and delegation. Over the course of 6 months, the team participated in action learning projects, two development workshops, and used Leader Excelerator on-line. Leaders improved targeted skills and increased their capacity to manage complexity by delegating to their staff. In turn, staff capability improved through development projects. The team has committed to a set of actions to drive this further and to increase capability of the entire function.

Asia Pacific HR Roundtable. The June session, hosted by DHL, featured a panel discussion on "The Ups and Downs of In/Outsourcing". Panelists included leaders from Dell, Unilever and ABNAmro. Some key take aways: 1) As HR outsourcing builds momentum, the function can learn from the lessons of IT outsourcing, 2) be clear why you are outsourcing and what you hope to achieve; 3) beware of business cases used to justify decisions already made; 4) when things don't work -- don't simply dismiss outsourcing, but stop and learn what's happening to build on this. The HR Roundtable was co-founded by OS in 2004 .

Getting Results Long-Distance. The "Getting Results Long Distance" consortium is growing and participating companies now include: BHP Billiton, Shell, InterContinental Hotels Group, Credit Suisse, Avery Dennison, Merck and Electrolux. In Q4, workshops will be conducted in Singapore and London.

4th Anniversary of the Asia Pacific HR Roundtable. Organisation Solutions hosted the 4th anniversary meeting for this group and shared the results of a study looking at how the 20 member organisations had evolved over the past 4 years. Some learnings were: 1) almost all the companies had become more centralized, 2) companies that had global structures were more likely to report that their leadership pipeline was weaker than 4 years ago while companies that had mixed or regional structures were more likely to report improved leadership pipeline. The HR Roundtable was co-founded by Organisation Solutions and Shell in 2004, Organisation Solutions provides a leadership role for the group.

Asia Pacific HR Roundtable - When East meets West. SIA hosted the December meeting. Guest panellists included the global heads of HR from SIA, Jardine Matheson and Capital Land. The aim was to learn from the wisdom of Asian MNCs. Two structural differences emerged: 1) more centralized decision-making - which speeds decision making, and 2) fewer "matrixed" reporting relationships than are common in Western MNCs.
